The Missing Layer in Most Change Management Initiatives

Many change management initiatives will fall short. Not because of poor execution, but because of a flawed assumption: that one framework can work for everyone.
Two employees can experience the exact same change and walk away with completely different outcomes. Why? Because people respond based on whether change threatens or aligns with what they personally value. 🧠
Take a simple example. An employee who values recognition thrives under a manager who gives regular feedback. A new manager arrives that saves feedback for the annual review. Nothing else changes. But for that employee, everything has. 💥
Or consider someone who values control. Uncertainty doesn't just frustrate them, it destabilises them at their core.
A single change program can't account for that. Yet most organisations deploy exactly one version for everyone.
To be clear: organisational-level change management is essential. Clear communication, visible leadership, psychological safety. These matter enormously. But they are not sufficient on their own.
Because everyone brings their own psychological blueprint into the experience, effective change readiness requires shared responsibility:

That second part is where most change management initiatives stop short and where we focus our energy at Synergy Health.
